Adding to this is the transient nature of employees today. People come and go, searching for that perfect job or better promotional positioning.Unfortunately, even when people land that perfect job or promotion, theyre not always happy. They find things to complain about.Many of us seem to spend more time focusing on negativity than positivity. We get hung up on the small stuff.Fortunately, the frequency of happiness in our lives can be increased by reorienting our perspectives and reaching for a new elevation.Individuals can raise the bar in both their personal habits and interactions with others. By avoiding known pitfalls, learning from the mistakes of others, devoting oneself to constant learning, loving and pursuing ones passions, a new elevation can be achieved.The result will be greater self-esteem, well-being and yes, even happiness. But before you can attain any of these things, you have to develop one, essential quality.- - - The essential qualityWho among us has not encountered the negative coworker, always complaining about real or imagined problems. You can choose to not let little things upset you. - Joel OsteenSo, what is the essential quality you need to attain new heights and achieve your dreams?Emotional maturity.In my 26 year law enforcement career, low emotional maturity was a common theme I found in miserable people. They seemed to find no end of complaints or injustices to rally around.I remember some officers in my own police department that forever butted heads with management. They would complain to anyone who listened and tried to enlist supporters and foment dorfanger and dissatisfaction.They adopted adversarial postures, derailed morale and created a strained work environment. They might have won a few battles here and there over policy differences, but in the long run, they remained miserable. And because of their poor attitudes, they usually were passed up for promotion.welches it worth it?Years ago, I attended a lecture by Dr. Kevin Gilmartin, author of the book Emotional Survival for Law Enforcement. Dr. Gilmartin, a twenty year police veteran, expertly explained how idealistic cops turn into cynical, bitter cops.Central to Dr. Gilmartins message is the importance of letting go of things you cant change, and focusing more on your family, health and personal passions.In his lecture, Dr. Gilmartin told the story of a police sergeant who literally quit his job over a management rule he disagreed with. Officers in the police department used to be able to wear goatees, but a newly appointed police chief disallowed them.The sergeant rallied supporters and battled the new police chief over the rule, inevitably quitting his job in protest. Dr. Gilmartin ran into this sergeant years later, working in an auto-repair shop. He asked the sergeant, Was it worth it? The old sergeant said, No, it was stupid of me.The problem was that the sergeant lacked emotional maturity. Rather than letting go of things he could not change, he decided to battle them. And it unnecessarily cost him his job.Are there some things in life worth going to battle over? Certainly. Some injustices are too big to ignore. But life is full of daily indignities, small injustices and things we disagree with. Emotionally mature individuals figure out how to circumvent these irritants and get on with their lives.- - - Hows that working for you?How about you? Do you declare war with every management decision? Do you swath yourself in self-righteousness? Do you enlist fellow mutineers and shop stewards to rock the boat at work? If so, hows that working for you? Are you happier?The happiest and most successful people I knew in my career found joy and pleasure in their work product. Whatever the rules, whether they agreed or not, they focused on exemplary work. And they had family, friends and passions outside of work that sustained them.ansicht people possessed emotional maturity. No tantrums. No angry, anonymous letters to management. No hastily called union meetings to circle the wagons and proclaim a hostile work environment. These people did great work, ignored minor inconveniences, and were genuinely happier.Please dont misread the message here. Yes, there are some leaders and management teams that are truly malevolent.There comes a time when employees need to take a stand and change things. But for the day to day decisions you might not agree with, is it worth the stress and strain to cater to your emotional immaturity? Should you really quit because the boss said no to goatees?Were all striving for new elevations. Higher levels of achievement and personal happiness. To get there, we have to sidestep a lot of stuff we disagree with.The essential quality that will move us closer to our goals and dreams is emotional maturity. This is terrible.You feel a prickling of shame, a sigh of What was I thinking? and then a shrug of Oh well, never again.As a part of my business, I periodically have to shoot professional video. I used to think it was all glamorous makeup and fun times, but Ive since realized that its a lot of sweating under bright lights and wondering why my hair looks so flat all the time.In short, its stressful.When I first started doing this, I didnt use a professional. Nope Instead I used my iPhone and terrible overhead lighting. Suffice it to say, it did not look awesome. This photo is real, as is my decision to wear sunglasses. (Guys, I dont know why that seemed like a good idea.)After witnessing this mess I made, I graduated to a professional videographer- but I leise hadnt mastered my hair. It was questionable at best.Now, many videos later, I film in a studio and hire professional hair and makeup help. (Plus, I pay for animation) It was a long road to get here. And when I look back at my old videos, I sort of cant believe I let other people see them. (No, seriously, I was shooting one of them in a closet. Why?)With that said, I never wouldve gotten here without starting there first. And that brings me to one of the hardest lessons Ive ever had to learn You are not perfect. (I can say this, because I also am not perfect) You are rarely born with the ability to immediately master something, with no practice or learning.And thats OK. I get emails all the time from folks who are terrified of making a change in their jobs or careers, because they are terrified of messing up. I understand, but I also have good news Failing is human.But, instead of naming it failure, lets call it what it really is An epic lesson on the road to success.To get anywhere, to become masterful at anything, youve got to start from som ewhere. And for many of us, somewhere often ranges from terrible to OK. And this fear of being terrible at something, wellit keeps you stuck. Often completely paralyzed from doing anything.So, what if we made a pact This week, well all try something that is scary in our work. Something that potentially might not turn out okay. Something that weve been thinking about, but putting off.Maybe its signing up for a new course, or a new online program to get certified in something.Maybe its volunteering for something new at work, a project or position that seems challenging.Maybe its just trying out a side gig, practicing a little bit, so that you can improve your skills before you put them out in the world.Maybe its sending that first application out, or asking for that first informational interview, or asking for that first new client to work with you.But Heres the critical part Once you do it, if it doesnt go quite as planned, dont think Oh no, I failed.Instead think Well that was an in teresting lesson. Americans believe success in life and business can be earned by anyone willing to put in the hard work necessary to achieve it, or so they say.Thus, Americans commonly believe that those who are successful deserve to be so and those who aren’t are equally deserving of their fate â€" despite growing evidence that widening inequalities in income, wealth, labor and gender play a major role in who makes it and who doesn’t.And this very fact â€" that Americans believe their society is a meritocracy â€" is the biggest threat to equality, particularly when it comes to gender, as research by myself and others shows.The meaning of ‘meritocracy’Gender inequality is pervasive in American society.Women in the U.S. continue to experience gender bias, sexual harassment and little progress in relation to equitable wages. Top positions in government and the business sector remain stubbornly male.At the same time, 75% o f Americans say they believe in meritocracy. This belief persists despite evidence that we tend to use it to explain actions that preserve the status quo of gender discrimination rather than reverse it.This myth is so powerful, it influences our behaviors.‘Work harder’Entrepreneurship is an area where the myths and realities of the American meritocracy come to a head.In the U.S., women own 39% of all privately owned businesses but receive only around 4 percent of venture capital funding. Put another way, male-led ventures receive 96 percent of all funding.Yet the meritocracy myth, which my research shows has a stronghold in the world of entrepreneurship, means that women are constantly told that all they have to do to get more of that $22 billion or so in venture capital funding is make better pitches or be more assertive.The assumption is that women aren’t trying hard enough or doing the right things to get ahead, not that the way venture capitalists offer funding is itself u nfair.‘Pipeline’ problemAnother explanation for the lack of funding for women is pinned on the “pipeline” problem. That is, women just aren’t interested in the fields that form the backbone of the industry â€" science, technology, engineering and math.Thus, if more women entered STEM fields, there would be more women entrepreneurs, and more money would flow to them. Pipeline explanations assume that there are no obstacles preventing women from becoming entrepreneurs in technology.Yet, we know the opposite is true. According to technology historian Marie Hicks and her book “Programmed Inequality,” women in tech were pushed out by men.Research I’ve conducted with management professor Susan Clark Muntean on entrepreneur support organizations, such as accelerators, shows that they often engage in outreach and recruitment tactics that benefit men rather than women. This is further supported by survey data from Techstars, one of the best-known and respected tech accelerato rs in the world. About 4 in 5 companies that have gone through their programs are white and almost 9 in 10 are male.‘Gender-neutral’ mythAnd yet these tech accelerators are guided by an implicit understanding that gender-neutral outreach and recruitment practices rather than targeted ones will bring in the “best” people. This notion is often expressed as “Our doors are open to everyone” to indicate that they do not discriminate.Ironically, many organizations in the tech sector adopt this idea because they believe it is gender-neutral and, thus, unbiased.Yet claiming to be gender-neutral prevents organizations from recognizing that their practices are actually biased. Most outreach and recruitment takes place through word-of-mouth, alumni referrals and personal networks of accelerator leadership, which are predominantly composed of males.These approaches often bring in more of the same: white male entrepreneurs rather than diverse professionals. As a result, women do not have equal access to resources in entrepreneurial ecosystems.And all this is despite the fact that data on returns show venture-backed tech startups with women at the helm outperform those led by men.Being ‘gender-aware’The first step to solving this problem is for tech startups, investors and accelerators to realize that what they call meritocracy is, in fact, itself gender-biased and results in mostly white men gaining access to resources and funding. By continuing to believe in meritocracy and maintaining practices associated with it, gender equality will remain a distant goal.The next step is to move away from gender-neutral approaches and instead adopt “gender-aware,” proactive measures to change unfair practices. This includes setting concrete goals to achieve gender balance, examining the gender composition of boards, committees and other influential groups in the organization, and assessing the tools and channels used for outreach, recruitment and support of entrepre neurs.The return on investment in gender equality is clear: Supporting and investing in businesses started by half the world’s population will create thriving societies and sustainable economies. That̢۪s why it̢۪s important for job seekers to pay close attention to the finer details of securing job references. Your job references can cost you the job- here are seven ways how: 1. You didn̢۪t ask ahead of time. Some candidates might consider job references as an afterthought, but they̢۪re really critical to the overall success of your job interviewing experience. So don̢۪t just jot down three random names when asked to supply a potential employer with references. Not asking ahead of time can insult the person, plus put them in a position of having to be a reference when they might not have wanted to be one. More than likely, though, your job reference would be happy to do it- just don̢۪t assume that they will. 2. You asked the wrong people. You got through to the final stages of the job interviewing process, and are faced with having to give a few job references. Thing is, you don̢۪t really have anyone who can vouch for you. Sometimes, job seekers will ask the wrong people to vouch for them, like their parents, other family members, or their close friends. But unless you̢۪ve worked with (or for) all of them, they don̢۪t count towards credible references. Remember, a job reference is there to offer info on your job performance, not that you̢۪re a sweetheart who gets along well with everyone. 3. You didn̢۪t prep them. You got the green light from a former boss to give their name as a job reference. The only problem- you didn̢۪t prep him on what to say ahead of time. Job seekers automatically assume that references will know exactly what to say, but they might not. Explain what you need them to say; for example, you can ask a former boss to offer insight into your work ethic and your ability to come up with new ideas. And if you̢۪re looking for a remote job, make sure that your references also talk up those soft skills that remote companies are looking for, such as strong communication and problem-solving skills. Refresh their memory of anything outstanding that you did while working for the company; you should also send over your current resume so that your reference can be reminded of your skills. 4. You assumed they̢۪d give you a glowing reference. While you wouldn̢۪t say that you had the best relationship with your former boss, it wasn̢۪t the worst, either. So when you find out later that your reference gave you a less-than-stellar review, your hopes (and your chances of getting the job) are dashed. If you think that you might not get the glowing praise that you need to get hired for the job, ask your reference what he would say when speaking with a potential boss. If you get the feeling that your reference won̢۪t be completely positive, you might want to look for another person to help you. 5. You didn̢۪t explain what type of job you were applying for. Even the most well-meaning of job references can blunder their way through a conversation if they̢۪re unsure of what type of job you actually want. When speaking with your reference, let them know the position you̢۪re applying for, and tie in how your work with them would make you a top candidate for the job. Then, they can give a clearer reference with specific talking points that can support their argument for offering you the job. 6. You didn̢۪t vary your references. Let̢۪s face it: sometimes the pickings are slim when it comes to job references, especially if you haven̢۪t had a lot of work experience, have had some jobs that you̢۪d like to leave off your resume, or have had employment gaps. If it̢۪s possible, though, try to vary your references. Look to have at least two to three of these categories represented: someone you worked with (i.e., a former colleague or peer), a former boss, a client who hired you (especially if you̢۪re looking to land freelance work), and also someone who worked for you, like another employee or even an intern. Having a varied list of references can paint a bigger picture for your future employer as to what kind of employee you̢۪d really be. 7. You didn̢۪t follow up. In an ideal world, you̢۪d only have to use your references once and, based on their glowing praise, you̢۪d get hired for the job. The saying theres one in every crowd applies well in the context of business meetings as disgruntled employees often are more willing to speak up in group settings. All it takes is one negative comment or question to get others to start chiming in with agreement. But the reverse can also be true: start a positive conversation and invite others to join in and the outcome can be a productive meeting with everyone walking away feeling it was worth their time. Are Meetings a Time-Waster? One of the biggest complaints about business meetings is that they are often unnecessary and waste valuable work time. Meetings always seem to use up just as much time is allotted to them. When theres no precise agenda or defined goals for the meeting, it can certainly run even longer than planned. However, with a few changes, you can make all of your future meetings focused, efficient, and valuable for each attendee. Defining the Meetings Purpose Be sure you clearly state the purpose of your meeting and send out an agenda ahead of time listing specific discussion points and the amount of time you will devote to the meeting (as well as to any open discussions). Then, stick to the meeting topics and planned duration. You might also want to make meetings more interesting with a time-limited meeting icebreaker or warm-up activity. Sometimes meetings get off track because of unplanned questions and discussions. As a meeting leader, dont be afraid to cut off and redirect speakers in a nice, respectful way, even though the speaker likely has good intentions. Make the Outcome Mutual Many employees ask Whats in it for me? when theyre notified of a meeting. When you create the meeting agenda and choose discussion topics and desired outcomes for your meeting, keep them limited to items that apply to everyone attending. You can increase the success of your meetings and ensure the achievement of your mutual goals by choosing your meeting topics and attendees wisely. Following are additional strategies for dealing with employees who pose questions during meetings that you do not want to answer right away, or that you do not want to address at any point during a meeting because theyre outside of the meetings scope. Taking Questions and Staying on Track If a question is timely, on-task, and you feel it should be addressed, answer it immediately- but briefly- and then follow up by stating you will take more questions at the end of the meeting if you have time. Support your statement that you are moving on with body language. Look at your notes or turn to face a whiteboard, etc. By breaking eye contact momentarily you show that you are moving on. If you look out into the audience (especially with raised eyebrows) you may be sending a signal you are leaving an opening for more questions. If the audience is negative or hostile, do acknowledge their concerns but only indirectly. Take a moment to explain that you understand and share their concerns but if you get too far off topic nothing will be accomplished. Suggest that people write down their questions for later, or arrange to meet with you privately where you can discuss their concerns in more detail. Answering a single question comes in handy because it: Allows a meeting holder to address something they may not have thought aboutSends a message that you are listening to your audienceCommunicates that you are still in control of the meeting but care about what attendees are thinking When and How to Tactfully Defer Questions If the question being asked will be addressed later in the meeting, state, Thats a good question and one we will be addressing shortly. If the question being asked is off-topic and will not be addressed in the meeting, give a set of specific instructions for resolution. If you simply refuse to answer a question or pass judgment, thats not the purpose of this meeting, you may end up sending the wrong message to your employees: management does not care. Another way to defer questions that will not be talked about in the meeting is to ask the person to meet with you (or another appropriate member of management) privately to discuss their concerns in more detail. You might even suggest (if appropriate) that the question is important enough to warrant consideration of being addressed in a separate meeting at a future time. Deferring a question is helpful because: In a casual work environment, employees may feel too free to speak their minds and can take control of a meeting;Most angry or disgruntled employees want to be heard more than anything else. Giving them a sounding board in the right time and setting can help avoid small problems from becoming bigger problems; andEmployees need and respond to good leadership. If management maintains control in a fair and balanced way, it sends the message to employees that management is listening, but must set appropriate boundaries.

To help explain the expanding role of the nurse practitioner in health care, we spoke with Dr. Penny Kaye Jensen, President of the American Academy of Nurse Practitioners and Assistant Professor(Clinical), University of Utah, College of Nursing. In this interview, Ms. Jensen discusses how nurse practitioners will shape tomorrows health care hiring needs as well as the competitive recruitment landscape for nurse practitioners. Monster: Is the demand for nurse practitioners changing health care recruitmentpractices? Jensen: While health care consumers are increasingly more aware of the contributions of NPs, employers are also becoming more familiar with advantages provided by NPs. As the market becomes more competitive for NPs, recruiters may be offering better benefit packages and salaries, as we are seeing this evolve. Monster: What services do NPs provide? Jensen:Nurse practitioners (NPs) are expert clinicians with advanced training who provide primary, acute and specialty health care services.NPs provide a full range of services such as: Ordering, performing and interpreting diagnostic tests such as lab work and x-rays. Diagnosing and treating both acute and chronic conditions such as diabetes, high blood pressure and asthma. Prescribing medications and other treatments, managing patients overall care. NPs focus on the health and well-being of the whole person. What sets this group of health care providers apart from others is their unique emphasis on helping patients to make educated health care decisions. When considering productivity measures, employee compensation and the cost of education, NPs are cost-effective providers of health services. Monster: In what areas of the country are NPs most in demand? Jensen: NPs are in demand in all areas of the country, along the distribution of the population. For instance, 19-20% of the US population resides in rural areas and 18-19% of NPs practice in rural areas. However, in cities where there are more health care consumers, NPs are more heavily concentrated. Some states have more restrictive practice environments for NPs; those states might be less appealing to NPs, but we do not have any evidence to indicate that they are less likely to practice in those states/communities as they simply figure out how to do their roles. Monster: How competitive is the recruitment landscape for nurse practitioners? How will those trends change over time? Jensen: It is competitive and we anticipate the recruitment landscape becoming increasingly so. There is a growing unmet need for high quality primary care and specialty providers so that NPs are increasingly available to fill these needs. Particularly in primary care, where the NPs are the only ones increasingly available for this practice, it will be more and more competitive. Monster: What sort of benefits and training should employers be prepared to offer nurse practitioners? Jensen: As cited in a AANP compensation study reportnearly all (80% or more) NPs receive vacation, sick leave, liability insurance, health insurance, educational leave. However the majority of NPs also receive professional leave, disability insurance, life insurance, and retirement plan. So the benefits should be robust if a recruitment package is going to be competitive. Monster: How are nurse practitioners likely to help address an ongoing health care employment trend the lack of primary care physicians? Jensen: Nurse practitioners (NPs) are the fastest growing health care profession in primary care, growing at close to a 10% rate in primary care; physicians are growing at less than 2% in primary care. Nurse practitioners are the best solution to fill the great need for access to primary care. As well, we see that twice the percentage (18%) of nurse practitioners practice in rural areas compared to physicians (9%) who are practicing in rural areas. While one in five US residents live in rural areas, only one in ten physicians practice in those areas (Bodenheimer and Pham, 2010). Monster: Will physician assistants (PAs) also help to address this need? Jensen: The Robert Wood Johnson Foundation (RWJF) Nursing Research Network commissioned Kevin Stange, University of Michigan, and Deborah Sampson, Boston College, to plot the provider-to-primary care physician ratio for NPs and physician assistants by county, calculated as the population-weighted average for states with available data. Between 1995 and 2009, the number of NPs per primary care MD more than doubled, as did the number of physician assistants per primary care MD (RWJF, 2010.) These figures suggest that it is possible to increase the supply of both NPs and PAs in a relatively short amount of time, helping to meet the increased demand for care. Monster: How do educational costs compare with NPs and PAs? Jensen: Last year, we surveyed all FNP programs and medical (DO/MD) preparation. We reported that the total NP program cost is less than two-thirds of the cost of one year of medical school. Our findings are consistent with the older information reported in the Institute of Medicine (IOM.) That means that the number of advanced practice registered nurses (APRNs) that can be trained for the cost of training 1 physician is between 3 and 14. Assessing the costs of education is a multidimensional problem, due primarily to the complexities of deriving the production cost to the institution. One study, sponsored by the Association of Academic Health Centers (Gonyea, 1998) attempted to compare the educational cost for various health professions. It concluded that for every 1 physician (4 years), 14 advanced nurse practitioners or 12 physician assistants could be produced (Starck, 2005). Monster: How are nurse practitioners likely to impact the way health care is practiced in the future? Jensen: In addition to providing excellent primary, acute and specialty care, NPs bring a unique perspective to health services in that they place emphasis on both care and cure. NPs also focus on health promotion, disease prevention, and health education and counseling, guiding patients to make smarter health and lifestyle choices. By providing both high-quality care and health counseling, NPs can lower the cost of health care for patients. For example, patients with NPs as their primary care provider have fewer instances of emergency-room visits, shorter hospital stays and often have lower medication costs. This can be attributed to the fact that NPs partner with patients for their health and provide the necessary information so that they know when early intervention is needed. As rules and regulations governing NP practice change, allowing greater access to NP-delivered care and allowing NPs to practice to the full extent of their education and training, more and more people will receive the expert patient-centered care that NPs bring to those they treat. This is just one way that NPs will impact the way health care is practiced in the future.
